Part 1 The following story, one that a friend related to me just a couple of days ago, has become all-too-familiar: Judy (fictitious name), a part-time assistant in my friend’s office, was offered a full-time position at a salary lower than she deserved, and lower than she had made in previous positions. She felt underappreciated, but wanted the full-time position. So she went home to discuss it with her husband, and came back the next day with her decision. She would accept the job. She did not negotiate, but instead accepted the low-ball offer. What she didn’t know is that the hiring manager had been prepared to give her moreâ€"if she had chosen to ask for it. Now, not only is Judy’s salary below her worth, but all her raises in the future will be based on a low starting point. To me, this situation is very sad. You’re probably aware of the pay gap between men and women in the workplace. Perhaps you’ve heard the statistic that women earn 80 cents to every dollar that men earn. The gap persists after controlling for college major, occupation, employment sector, and even requests for time off. Strikingly, this number varies depending on ethnicity: Asian women earn 94 cents to the men’s dollar; white women 82 cents, African American women 68 cents, and Hispanic women 61 cents. So while it does seem that the gap is due to underlying sexism and racism, some of it could also be due to women’s failure to ask for what they deserve. I wonder, are Asian women just better negotiators than their white, African American, and Hispanic peers? While the answer to that question is still a mystery to me, I learned a ton about the topic of salary negotiation in a webinar presented by Professor Deborah Ellis for YaleWomen, Salary Negotiation. Professor Ellis addressed the pay gap for women and how women can start making inroads into that gap through salary negotiation. In salary negotiation, there is nothing to fear but fear itself. Many women are scared that by negotiating they will lose the position completelyâ€"but that rarely happens. You might lose the negotiation, but you won’t get a worse package than what you were already offered. And more often, you’ll get what you want. One mid-level lawyer reported: “I negotiated, and there really wasn’t any back and forth. He just said yes to the request I made.” Hmmm… Maybe men who are hiring are more scared of you than you are of them. They don’t want to lose you and they have already chosen you as the best person for the job. So you are in a position of power. Use it! Salary negotiation works for women! I wish more women understood their position of power and would reap the benefits of salary negotiation. But a study at Carnegie Mellon revealed that only 7% of women grad students negotiated vs. 57% of men. The average salary bump for negotiating was 7.4%, which translated to $500K over the course of a career! If you are a woman who doesn’t negotiate for your salary, I hope you’re getting that women DO succeed in salary negotiation. And you can too. There’s neuroscience at work here: If you think you will do well, you will do better than if you think you won’t do well. One way to convince yourself that you will do well is to know that others have succeeded before you. Women face unique challenges in salary negotiation. Many of the barriers to salary negotiation are internal. I’ve addressed some of those above. Also, women historically have a harder time advocating for themselves than they do for other peopleâ€"but they are better than men at “representational negotiation”â€"fighting to get something for another person. Here’s a nifty trick offered by Professor Ellis: If you think you don’t deserve more for yourself, negotiate for someone else in your life, like your family, or even your dog. But ask! There are also external barriers faced by women. The reality is that women who make demands can be seen as adversarial or confrontational. So how you ask makes a difference. Here are some techniques to work against the negative perceptions that are out there: Don’t make demands in writing. Have a conversation, preferably in person or by Skype. Phone is okay too but it’s great to be able to see each other. Yep. Be friendly. Use “we” instead of “I”â€"make it about the team and working together toward a common cause. Express enthusiasm about the job from the get-go. Never say it’s non-negotiable. Ask questions vs. making demands. Examples: “Would you consider a salary of $xxx?” “What would you think of my working from home…?” Use humor. Use the power of silence. Let them fill the silence. Overall, keep in mind that the goal for both you and the employer is a continuing relationship. Both of you want to reach an amiable win-win solution. I hope you’re feeling more confident that you can go and negotiate for the compensation you want. This suggests that metabolic factors due to the intrauterine environment contribute to disease in later life through epigenetic changes. Many research studies have looked into the mechanisms that lead offspring exposed to GDM to be at higher risk for diseases, metabolic and chronic [13]. It was found through research that the mechanism with GDM exposure evaluated the methylome of the offspring using epigenetics [13]. Driver distraction can be defined as â€Å"the diversion of attention away from activities critical for the safe driving toward a competing activity† (Young 3). The dangers of driving while using a cell phone cannot be overstated, but drivers still use their cell phones even though they are illegal. Out of these 2 hospitals, one hospital does not consist of HRM team who can take care of the human resource activities such as selection, recruitment, etc. the function of HR is regulated by the CEO and finance manager. As they are not expert in the practicing the HR activity they faced difficulties. On the other hand, the second hospital maintains an HR team which makes sure to manage HR planning and analysis for recruitment, selection, training, and development. The HRM include the management of the policies, practices, and processes. The report includes the activities that need to be taken by the company to improve the operations of HRM at the first hospital. Later on, it includes the management of sustainable HRM and its features. Human Resource Management HRM defined as a process of managing employees in an organization in a structured form to accomplish the strategic goals and objectives of a business. HRM includes the organizational strategies such as recruitment, selection, training, and development of the employees (Armstrong, Taylor, 2014). It plays an important role in maximizing employees performance towards the strategic objectives. Action Required to Improve HRM In the case study, the first hospital faced inconsistency difficulties in managing HR activities. CEO and Finance manager need to ensure that whatever policies and plans they are implementing should be in writing. The copy of the written document should have been shared with the employees with the clear instructions. So that in case any employee found guilty proper actions should be taken by the organization. The middle level and supervisory management try to maintain the policies and plans but this may lead to employees feel that are not equally treated. These thoughts not only made the employee leave the company but also impact the productivity of the employees. Considering this may also lead to the industrial disputes (Marchington, Wilkinson, Donnelly, Kynighou, 2016). To avoid that company need to enhance the team work and team bonding that will reduce the industrial disputes among the team members in an organization. The high level of staff grievances can be resolved by acknowledging the issue by one of the people for the same department. So that person can examine the facts and make decisions accordingly. Employees should be given a system to lodge a grievance confidently, so that they can make complaints without any pressure and they should be praised because of sharing problems in the form of grievances (Lengnick et al, 2011). For bringing a reduction in the absenteeism, CEO can conduct motivational sessions for the employees. This will encourage employees towards their work and responsibility. Reduction in absenteeism may enhance promotion opportunities for employees; will raise flexibility of work, enhance the opportunity for earning incentives, etc. the company can also provide benefit such as double pay to the employees for working on offs or on gadgets holidays. In the case study, one of the issues highlighted is Staff shortage, staff shortage is a leading problem and compulsory to be maintained by any organization. Staff shortage might occur because of the high retention rate of the employees in an organization. The management skills and working conditions of an organization need to be improved for retaining the staff. HR plays a vital role; by hiring skilled and experienced employees, company requirement for the skilled employees might be fulfilled (Reenen Bloom, 2011). These points show the strategy that can be implemented by the HR for smooth management of the employees and sustainability. Sustainable HR practice contains motivation to employees and training and development of the employees. There is needed to make the employees realize that organization will be able to provide job security (Benn, Dunphy, Griffiths, 2014). The health care sectors include highly knowledge intensive and service oriented entities. Hence, these kinds of industries require some set of HR activities and support. HR with their capabilities can bring knowledge, tactics, talent, etc. that create an opportunity for the company for building a competitive advantage for a company. Katherine Mansfield Katherine Mansfield Katherine Mansfield, who lived from 1888 to 1923, is considered to be one of the most remarkable short story writers of her time. Using her life experiences as an inspiration for her short stories, Mansfield sculpted her ideas into masterful pieces of literary work. Mansfield's life was full of interesting experiences that shaped her outlook upon life. The diversity of friends and acquaintances Katherine Mansfield had over her lifetime also had a great influence on her career. Even as a child, Mansfield made decisions about her life that would create a path for her career to start on. Katherine Mansfield was born Kathleen Mansfield Beauchamp to Harold and Annie Dyer Beauchamp on October 14, 1888. The Beauchamp family called New Zealand their home. A Sea Voyage, written by the young Kathleen Beauchamp, won first-place at the Karori Village School, the grammar school she first attended (Nathan 1). This accomplishment encouraged young Beauchamp to continue on writing. After attending grammar school, Kathleen went on to attend Miss Swainson's Secondary School. During this time, she is acquainted with Maata Mahupuka, a native Maori. Her interest in Mahupuka later grew into a brief love affair with him (Nathan 1). After graduating from secondary school, Miss Kathleen Mansfield Beauchamp left New Zealand. She decided this after thwarting the idea of a career in music. Beauchamp went on to attend London's Queens College and study literature. While in attendance at Queens College, Kathleen made a friend in Ida Baker. Ida Baker, like Beauchamp, was an avid writer. Kathleen gave the pen name Lesley Moore to Ida, after Beauchamp's brother Lesley (Sampson 308). In the spring of 1907, Miss Beauchamp held in garden party and invited many of her acquaintances from college. The party was a complete success until it was discovered that a cottager who lived on the property had been accidentally killed (Nathan 1). This event spawned to become The Garden Party, Beauchamp's first major work (Encarta). In 1909, Kathleen Beauchamp became acquainted with a man by the name of G. C. Bowden. After only a brief period they became engaged and married. The evening after their marriage, Kathleen left Bowden (Disc. Authors 1). Leaving Bowden, she ran away with her longtime friend Garnet Trowell. Trowell was from Wellington; she was a fairly well known cellist. While running away with Garnet Trowell, Kathleen had an affair with a man who ultimately impregnates her. When Kathleen finally discovered this pregnancy, she returned to her mother for support. Trying to remove Kathleen from the distractions of everyday life, Kathleen's mother took her to Bad Worishofen, Bavaria to await the pregnancy (Nathan 1). In June of 1909, Kathleen had a miscarriage. While awaiting the birth of her child, Kathleen wrote stories and drew sketches related to her experiences of Bavaria (Disc. Authors 1). She wrote most of her work in her room at the Hotel Kreuzer (Nathan 1). After battling through difficult times, Beauchamp made many changes in her life. Kathleen Mansfield Beauchamp began using the name Katherine Mansfield exclusively starting in 1910 (Nathan 1). Steven Swift, a fairly well known publisher at the time, published the first copies of Mansfield's In a German Pension (Baugh 287). It was originally advertised as a six-schilling novel (Baugh 287). Only a short time after the initial publication, Swift added the work onto his list of Books that Compel (Sampson 308). During this time, Katherine Mansfield made an acquaintance with an important person. J. Middleton Murry was the editor of Rhyme magazine. Katherine met Murry for the first time when he was twenty-two while working in the same town (Nathan 1). J. Middleton Murry and Katherine Mansfield became closer and their personal relationship grew. Eventually, Murry moved in with Katherine at her London apartment and they soon became lovers. John Middleton Murry and Katherine Beauchamp Mansfield were married on May 3, 1918. This move was made in an act of convenience as well as love, considering Murry was an editor of a magazine that also published short stories. Respecting Client Autonomy: Facilitated Suicide Respecting client’s autonomy is the most important principle for a mental health nurse to follow The clinical entity of suicide is generally subdivided into the three sub-categories of unassisted suicide, facilitated suicide and assisted suicide. (Pabst Battin, M., 1996). The bioethical model considers each of these entities separately. The first category includes all cases where the individual has made an autonomous decision to end their life without the knowledge or assistance of any other person. The facilitated suicide is a very specific group where the victim undertakes suicide in a situation where they have been under the care of a healthcare professional who had knowledge of the potential risk and that means of either suicide prevention or intervention were available but either not used or not considered. There is a clear distinction between this group and the next to be considered, as there is not a suggestion that the healthcare professional did anything positive to assist the suicide attempt, but there is an element or suggestion of neglect or failure of duty on the part of the healthcare professional to protect the patient. (Kupfer J 1990). The assisted suicide is where either a healthcare professional or another person actively assists, either in terms of providing the actual means of death or the knowledge and guidance as to its use, in the death of another. Most arguments aimed at supporting this situation are based on an assumption of rationality and competency on the part of the victim. The majority of such situations, if analysed critically, involve severe pain, disability or occasionally stress, each element has the ability to substantially impair rational thought and decision making. (Salvatore A 2000) Bioethics is the study of value judgements pertaining to human conduct in the area of biology and medicine. It espouses a number of ethical principles which are central to the field but are overlapping, occasionally contradictory and, in the field of suicide in particular, are frankly capable of producing considerable confusion. (Donnelly, J., 1998) We shall briefly consider the main principles that are relevant to this consideration. Perhaps the most central ethical principle to consider is that of autonomy. John Stuart Mill (Mill 1982) produced on of the most celebrated treatises on autonomy, which, taken on face value, allows any individual the right to self-determination of all his actions. In most fields of medical practice the principle of autonomy is considered virtually sacrosanct and explicit personal consent is required for most procedures. (Gillon. R. 1997). The practical difficulty arises when the patient is not â€Å"competent† (a legal term – not an ethical one). The arguments that surround the issue of autonomy in relation to suicide effectively turn on this issue. Those who support the autonomous right to suicide arguing that JS Mill was right, and on the other extreme there are those who oppose it pointing out that anyone who comes to the decision to take their life is, by definition, incompetent (legal definition again) (Coulter A. 2002). Other principles help us further. The Principle of Beneficence (often referred to as the First Principle of Morality), at its most basic level requires the doing of goodness and of being good. This immediately presents the analyst with a problem because the definition of â€Å"goodness† is dependent on both environment and culture. What is considered good in one circumstance may not necessarily be good in another. Critically, beneficence implies that the healthcare professional will have carried out his duties, obligations and responsibilities in a spirit of goodness. (McMillan J 2005) If we also consider the principle of Non-maleficence. Primum non nocere, which literally means â€Å"no malice†. Carrick (P 2000) points to the fact that Hippocrates encapsulated this Principle in his dictum â€Å"first do no harm†. In its more modern interpretation, it means that not only must the healthcare professional do no harm to the patient, but, critically in this regard, they must take all necessary steps to see that no harm comes to the patient. (Dimond. B. 1999). The World Health Organisation widens this interpretation to one which includes a duty to try to minimise any harm which is unintended or accidental. (WHO 1996). There are some circumstances, and these certainly have a bearing on consideration of suicide , where, if a clinician or healthcare professional feels that they cannot do good without the possibility of doing harm, then they should take no action at all. We should note that this is primarily a theorist‘s view and, in the real world it is almost impossible to take any action that does not have the possibility of doing harm to a patient. In conclusion one can agree that, in general terms, autonomy is indeed an important principle for mental health nurse to follow but, in the case of suicide, it is not the most important principle. Mills felt that autonomy required the exhibition of respect, dignity, and choice with the latter being considered generally the most important. Healthcare professionals have to have respect for personal rights. Suicide has to be seen (generally) as the outcome of a number of processes which result in psychological debilitation. The extension of autonomy to such individuals facilitates suicide. It is generally accepted that respect for the individual patient in these circumstances is more usually demonstrated by recognising their vulnerability. It is a common finding that the principles of ethics can be antagonistic. Failure to observe one Principle in order to facilitate another does not render an action necessarily unethical. Beneficence must not be sacrificed for autonomy (Minois, G., 1999) Beneficence is about caring and not just treatment. Every attempt at intervention is warranted. The adoption of the Principle of Non-maleficence calls for the healthcare professional to do whatever is necessary to protect the patient from harm and for whatever it takes to assure the clients life. (Rich K et al. 2004) It is generally a mistake to consider that the ethical requirements and the legal requirements in these circumstances are the same. The law sets a minimum set of standards, ethics requires considerably more. Math Every Day

It occurs to me that learning mathematics, especially calculus and other forms of higher mathematics, is much like learning a foreign language. Math starts out like a foreign language, having its own symbols, definitions, applications, and structures. It is difficult to use at first and requires repetition, like a new language. One needs to memorize symbols, their functions and many rules, and then one needs to practice by working many problems. Learners cannot be comfortable with new languages (mathematics) until they can use it repeatedly, consistently, and successfully. Calculus, or a new language, is already existent and the learner needs to adapt to it and work in it; the new material will not adapt to the learner. One learns a language by listening to others and by reading, using a dictionary, learning the language rules, and what breaks any or all of those rules. Calculus is similar. After much practice, students can communicate with others in their new language and expand their abilities with more practice and use, just as in mathematics. Those with a good foundation via formal instruction are clearly better at than those that pick it up here and there, intermittently.   The first can be understood and the second become lost. Less well-trained learners are limited in the range and layering of meaning their communication can involve and do not have the tools for even higher levels of language (mathematics) learning. A strong foundation prepares the new language speaker or the new calculus student for the next step in their subject’s discipline and for later innovation, research, and invention in that discipline. Mathematics and language are the same — They have formulas and patterns; they are communication and they are beautiful (e.g. fractal patterns and poetry). Groups, Teams, and Conflict Essay

Strategies There are various strategies available to aid in effective team building. One step is developing a recruiting strategy that supports the organization’s diversity goals. Volunteering time to organizations that serve the needs of underrepresented segments of the population is another way to enhance your company’s reputation as an employer that values diversity. Another step that can be used is by registering the organization with local job agencies, such as the local Workforce Center. The organization can also contact universities, trade schools and other academic institutions with information about the company and keep them informed of job openings they can post for graduating students. Organizations can also create partnerships with national and local organizations to promote the company’s image. It can also help to participate in industry events, and include employees in the company’s current workforce who represent various forms of diversity. The organization should not limit its definition of diversity to race, color, sex, national origin or religion but should expand its concept of diversity to include multi-generational diversity as well as diversity in work styles and cultures. One of the most important strategies is to construct work teams with diversity in mind. Whenever possible, the organization should assign employees to work on teams together who otherwise would not have the opportunity to work together. They should assemble groups of people who represent varied work styles, generations, skills and culture and encourage collaboration and synergy among employees through embracing differences (Huebsch, 2013). Challenges One of the biggest challenges with diversity is misconception. Most people associate the word diversity with multicultural issues, but it also covers  the differences in age, sex, sexual orientation, religion, background, and even position of power. Failing to recognize this can result in accidental discrimination against certain groups. Several types of workplace diversity challenges exist. These issues can strengthen a company or ruin one. Communication is essential to diversity in the workplace. Every person and cultural group communicates differently, which can be the biggest challenge of a diversified team. Sometimes employees misinterpret tone, e-mails, and body language, and fail to respond appropriately. Employees that resist change can be a significant diversity barrier. If someone has been raised a certain way, it can be difficult to adapt overnight. Having one resistant employee can throw off the organization’s balance. An organization benefits more when its manager is on board with major decisions for maximum results. Diversity will not work without a supportive manager (Holt, 2013). Conclusion The best way for an organization to determine which strategy works best for, is by looking at the success of the team and ultimately how the organization benefits from the teams work. As we all know, there will be challenges with any team/group because you have different people from different backgrounds, different personalities, and different outlooks on life. However, if the organization can get each member to recognize that their success ultimately depends on the success of the company, I believe that the diversity of the group will no longer be a primary issue. Instead each team member will begin to pay more attention to the work and less about the differences of each team member in regard to themselves. Not all respondents disclosed information on the number of fraud incidents or the value of fraud detected (15 percent of the 85 respondents responded they were victims of fraud were unsure of the number of incident whereas 53 percent were unsure of the value of financial losses due to fraud). Hence, this suggests that losses may be far bigger than the disclosed amounts of the 56 percent of respondents who reported some form of recovery of assets that were misappropriated, 43 percent reported partial recovery while 13 percent reported full recovery. On the other hand, the number of identity fraud (when the person knowingly or intentionally obtains personal identifying information of another person and using it) victims increased by 12 percent in 2009 a nd the amount of fraud increased by 12.5 percent. This is the highest rate of increase in the seven years that the company has been issuing the report since 2002. New account fraud represents 39 percent of all 2009 fraud cases, versus 33 percent in 2008. Many of these fraudulent accounts were opened online.
